Not responding to coaching

I have what has been perceived as a high performer. I’ve come to the realizing they are just really enthusiastic and confident. They give the appearance of getting work done but often don’t fully understand or check they work.

We’ve had a lot of conversations about them wanting to be a manager and I’ve spent a lot of time giving them opportunities to lean into this skill. Leading meetings and projects. And each time they don’t actually lean into the opportunity. I’ll then discuss with them what they should be doing what it looks like and they just don’t do it. Ie struggles to set the meetings up, doesn’t come prepared to meetings, fixates on his part of the work.

I’ve had a forward conversation about if this person actually wants to manage things because they clearly prefer the IC work and really doing IT projects even though they aren’t in IT and it’s not an IT company. In that conversation they stated they are wrestling with it too and struggle to lean into those opportunities.

Well time has passed and I’ve asked where they stand and it’s back to I want to make more money and move up maybe be an executive one day. And Im struggling and what happens when the coaching really doesn’t seem to land (what else should I be trying) I’m not keen on promoting when they seem to just want to the idea of managing, but aren’t leaning into the work.
