Profit Sharing Strategy

Hi all! I just wanted to ask for advice on how to implement a profit sharing strategy with my employees. My company is a construction contractor. We have multiple site teams and a main office that has our internal departments(admin, accounting, Hr, etc).

For a while I have been trying to implement a profit sharing strategy for the site team and for the main office, but how do I go about it to ensure that we are getting healthy net profit. Is there a certain percentage of the gross profit I should be setting aside for benefits and bonuses? If lets say our gross profit is about 10%-35%, what would your advice be? Or what should I take into account? Please let me know if you need further information.
