Dear writers, how do you look for artists for your first comic?

As in:

Where do you find a pool of talented artist besides Deviantart & PencilJack?

What's an average pay like for your artists?

How do you negotiate payment with your artists?

How do you negotiate "objectionable" content like nudity or violence with your artist?

How often do you communicate with your artists?

Thanks.
